Transform Your 1-on-1s With This Single Question

Most 1x1s default to a familiar script: status updates, project roadblocks, and timeline check-ins. Necessary questions, but you can make the 1x1 become more effective by adding just one more question (if not added yet).

Here is the question

"Is the work assigned to you right now meaningful to you?
If yes, WHAT DOES IT DO FOR YOU?
If no, what’s missing?"

The question has just one purpose, to determine intrinsic motivation in your direct work's current assignment.

Why This Works?

  1. It moves past "busy" vs. "productive." A direct report can be completely swamped with work and still feel completely unfulfilled. This question separates workload from impact.

  2. The "Yes" reveals what to double down on. Understanding why a task energizes someone gives you a cheat code for delegation. You learn whether they value skill growth, autonomy, recognition, or team impact.

  3. The "No" creates a psychologically safe exit. By explicitly asking "what's missing?", you invite honest feedback without making them feel ungrateful. It shifts the conversation from complaining to problem-solving.

How to make this question valuable?

Don't treat this like a survey item to check off. Give your report a heads-up before the meeting so they have time to reflect. When they answer:

  1. Listen without defending. If they say no, resist the urge to explain why the work matters to the company. First, understand why it doesn't matter to them.

  2. Look for alignment opportunities. You can't eliminate every boring task, but you can often reframe context or swap responsibilities across the team to balance the scales.
